差序氛围知觉对矿工安全行为的影响研究

摘要: 基于社会交换理论,组织内部差序氛围的存在所带来的资源配置不对等性会对员工的情感状态和行为表现产生影响;为了探讨这一影响机制,以煤矿企业348名矿工为研究对象,采用问卷调查法收集数据,运用AMOS24.0软件建立假设模型,探讨差序氛围知觉与矿工安全行为之间的作用机制以及情感承诺在二者间的作用。研究结果表明,差序氛围知觉与情感承诺呈显著的负相关关系;情感承诺与安全行为呈显著的正相关关系;情感承诺在相互依附与安全行为之间起完全中介作用,而在偏私对待、亲信角色与安全行为之间起部分中介作用。Abstract: Based on the social exchange theory, the unequal allocation of resources caused by the existence of differential atmosphere within an organization will have an impact on the emotional state and behavior of employees. To explore this influencing mechanism, this paper took 348 miners in coal mining enterprises as research objects, collected data through questionnaire survey, and established a hypothesis model by using AMOS24.0 software to explore the mechanism of action between differential atmosphere perception and miners’ safety behavior and the role of emotional commitment in the two. The results show that there is a significant negative correlation between the perception of differential atmosphere and emotional commitment. There is a significant positive correlation between emotional commitment and safety behavior. Emotional commitment plays a full mediating role between codependence and safe behavior, while partial mediating role between favoring treatment, trusted role and safe behavior.
